Mechanisms of University Young Faculties' Research Competency Impacting on Work Performance

Abstract:This study investigates the effects of university young faculties' self-directed development on their research competency, meanwhile discusses the role of organizational support during this process.By engaging in an empirical study with a sample of 578 young faculties from 60 universities, this study shows that self-directed development and the interactive effects of self-directed development and perceived organizational support both strongly and positively affect young faculties' research competency, and in turn strongly and positively affect young faculties' performance.For enhancing university young faculties' research competency, the paper gives suggestions for the development directions of universities’ HR and research management.
